ABSTRACT
This qualitative research investigates the experiences of elementary-trained school heads as they transition into managing secondary education, examining their motivations, challenges, coping mechanisms, and recommendations for peers in similar situations. The findings reveal that these school heads are driven by a strong sense of committed leadership that extends beyond their initial expertise, with a deep desire to positively influence students, teachers, and the broader school community. Despite lacking formal training specific to secondary education, participants consistently prioritized empowerment, collaboration, and ongoing professional development. A significant challenge identified was the supervision of specialized secondary subjects and teachers, as the shift from a generalist elementary background to the specialized and departmentalized nature of secondary education created gaps in content knowledge and instructional supervision. To cope with these challenges, school heads engaged in continuous learning, sought out professional development opportunities, and relied on collaborative practices such as teamwork, mentorship, and strategic delegation, often leveraging the expertise of subject coordinators and administrative teams. The study emphasizes the necessity for targeted, context-specific professional development and the cultivation of collaborative school cultures, with participants recommending structured training, institutional support, and the empowerment of subject specialists to enhance leadership effectiveness. Ultimately, the research concludes that effective leadership in secondary schools is not solely dependent on subject-specific expertise but is significantly shaped by a leader’s commitment, adaptability, and ability to foster collaboration and continuous learning. These insights highlight the importance for educational policymakers to design active, context-sensitive professional development programs and support systems that equip school heads to successfully direct leadership roles beyond their initial area of training.
